Graduate Certificates in Learning and Teaching (GCLTs) are a cornerstone of professional learning for university educators in Australia. They’re becoming more accessible and gaining strategic prominence. On paper, they should be one of the strongest levers we have for improving teaching quality.
Yet my recent Australia‑wide study raises a more nuanced matter: at the institutional level. The mere presence of a GCLT does not appear to be associated with higher student ratings of teaching quality. This is not to suggest that GCLTs are ineffective; nor that they reach a majority of teaching staff at any one university. Rather, it highlights the limits of what broad‑brush sector data can tell us as well as invites a closer look at how these programs are designed, positioned, and experienced.
So, what can sector‑level data tell us about how professional learning is currently structured and valued?
The good news is that GCLTs across Australia share several strong foundations. Most programs begin with a solid pedagogical core, embedding essential elements such as curriculum and assessment design, and evidence‑based teaching, which are fundamental to shaping capable educators and providing a consistent baseline of quality across institutions.
Another notable strength is the sector‑wide embrace of scholarly teaching. The majority of GCLTs include standalone Scholarship of Teaching and Learning (SoTL) units, or weave SoTL principles throughout their curricula. This signals a broader recognition that educators need the skills to critically evaluate and continuously refine their teaching practices, not just during their studies but long after completing their qualification.
Reflective practice is also a prominent feature, with many programs emphasising its role in shaping educator identity. Through reflective writing, teaching philosophies, and iterative self‑evaluation, GCLT students are encouraged to articulate who they are as educators and how they wish to evolve.
Finally, GCLTs are adapting to persistent challenges posed by generative AI. While written assessment still dominates, a growing mix of oral presentations, video‑based submissions, design artefacts, and developmental portfolios is becoming more common. These forms not only strengthen authenticity and personalisation but also enhance resilience against genAI‑assisted misconduct.
My study revealed several weaknesses, the areas where GCLTs could evolve to better meet the demands of contemporary university teaching.
One of the clearest issues is the over‑reliance on individual written assessments. While essays, reports, and proposals certainly have value, they dominate to such an extent that they limit opportunities for more authentic, relational, or practice‑based learning. This imbalance also leaves programs more exposed to generative AI vulnerabilities, especially when tasks are generic rather than contextualised.
Collaboration also tends to be underdeveloped. Although many GCLTs gesture toward collegiality, only a small number embed formal groupwork or consistently require peer‑review processes. Yet teaching itself is deeply collaborative, shaped by shared practice, interdisciplinary exchange, and ongoing dialogue. When GCLTs minimise these dynamics, they miss a crucial opportunity to model the very forms of professional community that educators need.
Another notable gap lies in the inconsistent inclusion of SoTL. While most programs include SoTL components, a handful offer no standalone SoTL unit at all, relying instead on indirect or implicit references. Given SoTL’s established role in helping educators evaluate and improve their teaching, its uneven presence across programs suggests room for greater intentionality.
Finally, alignment with sector‑recognised standards, such as AdvanceHE, remains fragmented. Only two of the GCLTs analysed held AdvanceHE accreditation, despite its increasing relevance for teaching recognition and academic career progression. This inconsistency suggests an opportunity for greater coherence and clearer pathways for educators.
Together, these gaps paint a picture of programs that are well‑established and thoughtfully designed, yet still uneven in the areas that could have the greatest impact on teaching quality and long‑term professional transformation.
If GCLTs are to fulfil their promise, several redesign opportunities stand out.
1. Make capstones standard
Programs that include a capstone (especially SoTL‑informed ones) show stronger associations with positive student satisfaction trends. Capstones encourage authentic integration, real‑world application, and reflective depth.
2. Elevate SoTL from optional to essential
Every GCLT should have explicit, intentional, scaffolded engagement with SoTL, supporting educators in learning to measure their own impact.
3. Build mindful assessments that are genAI-resilient
Whether it’s assessing via interactive vivas, portfolios, co‑created learning artefacts, or ‘traditional’ written tasks, educators should be explicitly required to articulate whether and how they used genAI; this will help build integrity, agency, and transparency as well as digital literacies of educators.
4. Rebalance the individual–collective teaching paradigm
Teaching is rarely a solo endeavour. GCLTs should model collaborative practice through structured groupwork, peer feedback, sustainable micro‑communities of practice, and shared design challenges.
In the end, GCLTs have enormous potential. They shape educator identity, build capability, and spark the kind of reflective practice that ripples across classrooms and cohorts. Their impact is real, but not yet visible in sector‑level metrics.
Perhaps that’s the real lesson of this research: professional learning works best when it is transformative, not transactional. It works when it builds confidence, capability, community, and criticality, not just when it adds another line to a CV.
If we want GCLTs to make a measurable difference, we must design them not as compliance‑driven credentials, but as catalysts for genuine educational change.
Because in the end, not all professional learning is created equal, and what we build next will determine the future of teaching in our universities.
